As artificial intelligence takes over routine workplace tasks, companies are beginning to rethink what it means to hire—and train—the next generation of workers.

For generations, the path into a professional career followed a familiar pattern: graduate from school, land an entry-level position, learn from experienced colleagues and gradually take on more responsibility.

Artificial intelligence is beginning to disrupt that model.

Many of the tasks traditionally assigned to junior employees—research, data entry, scheduling, document preparation, basic analysis, customer communications and first drafts of reports—are precisely the kinds of activities that generative AI can now perform or accelerate.

The result isn't necessarily the disappearance of entry-level employment. Instead, AI is changing what employers expect an entry-level employee to be capable of doing from day one.

The Traditional Entry-Level Job Is Being Rewritten

Consider what a new marketing associate might have done several years ago.

The employee could spend hours researching competitors, preparing spreadsheets, developing an initial presentation and drafting social media posts.

Today, AI can help perform each of those tasks.

The same transformation is occurring across industries.

Junior recruiters can use AI to identify and communicate with candidates. Accounting employees can automate portions of financial analysis. Sales representatives can use AI for prospect research and email preparation. Software developers can generate and review code. Administrative employees can summarize meetings, prepare documents and manage communications.

Employers therefore face a new question:

If AI can perform much of the traditional beginner-level work, what should entry-level employees do instead?

Early Labor-Market Research Is Raising Questions

The issue is attracting increasing attention from economists.

Researchers at Stanford University's Digital Economy Lab examining payroll records covering millions of U.S. workers found that young employees in occupations highly exposed to artificial intelligence have experienced weaker employment trends than more experienced workers.

Their research reported that employment for workers ages 22–25 in the most AI-exposed occupations was 19% below where it would have been if it had grown at the same rate as employment in less AI-exposed occupations.

The researchers also emphasized that the evidence does not show widespread AI-driven job losses throughout the entire economy.

Instead, the emerging effects appear concentrated in particular occupations and among younger workers.

That distinction is important.

AI may not be eliminating employment across the board, but it could already be changing who companies hire to perform certain kinds of work.

The "Experience Paradox"

This transformation creates an important problem for employers.

Companies have always relied on entry-level positions to develop future managers and experienced professionals.

Junior accountants become senior accountants.

Junior developers become senior developers.

Recruiting coordinators become recruiters and eventually recruiting managers.

Marketing assistants become marketing executives.

But employees traditionally gained that expertise partly by performing repetitive tasks.

If AI performs much of the beginner work, organizations face what could be called an experience paradox:

How does someone become an experienced professional if companies eliminate the work that traditionally gave beginners their experience?

Businesses may ultimately have to redesign their career-development systems rather than simply reduce junior hiring.

Entry-Level Doesn't Necessarily Mean Low-Skill Anymore

Another significant change is occurring in employer expectations.

The entry-level employee of the AI era may be expected to arrive with capabilities that once developed several years into a career.

A new employee might be expected to understand AI tools, analyze information, create professional presentations, automate workflows and independently manage projects.

AI can make that possible.

A 22-year-old employee with AI tools can potentially access research, writing, analysis and technical capabilities that once required assistance from several colleagues.

That creates opportunity—but it also raises the bar.

The future entry-level employee may increasingly be evaluated not simply on the ability to complete assigned tasks, but on the ability to use technology to produce results.

AI Literacy Could Become as Important as Computer Literacy

There was a time when knowing Microsoft Word, Excel and email distinguished technologically sophisticated employees.

Eventually, those skills became basic workplace expectations.

Artificial intelligence may be following a similar path.

Knowing how to effectively use AI assistants, evaluate AI-generated information, automate routine processes and combine AI output with professional judgment could become fundamental workplace skills.

This does not mean every employee needs to become an AI engineer.

A recruiter doesn't need to build a large language model.

A marketer doesn't need to become a programmer.

An accountant doesn't necessarily need to understand the mathematics behind machine learning.

They need to understand how AI applies to their profession.

That distinction could become increasingly important for college students and recent graduates.

Human Skills May Become More Important, Not Less

AI's growing capabilities also create an interesting contradiction.

As machines become better at producing information, employers may place greater value on abilities machines cannot easily replicate.

Communication.

Leadership.

Critical thinking.

Creativity.

Negotiation.

Empathy.

Judgment.

Relationship building.

Problem solving.

AI can draft an email, but someone must understand whether the message is appropriate.

AI can analyze a spreadsheet, but someone must determine what the numbers mean for the business.

AI can recommend job candidates, but a recruiter still needs to understand people, organizations and workplace culture.

The most valuable young employees may therefore combine AI capability with distinctly human skills.

Some Jobs Will Shrink While New Ones Emerge

The transformation won't affect every entry-level occupation equally.

Positions dominated by predictable digital tasks are likely to experience greater automation pressure.

At the same time, demand is increasing for technology-oriented occupations.

The U.S. Bureau of Labor Statistics projects employment of data scientists to grow 33.5% from 2024 through 2034, while information security analysts are projected to grow 28.5%, operations research analysts 21.5% and computer and information research scientists 19.7%.

AI could also create jobs that barely existed several years ago.

Companies increasingly need employees who can help implement AI systems, automate workflows, manage data, evaluate AI-generated content and establish rules governing the responsible use of artificial intelligence.

And many emerging opportunities may not contain "AI" in their job title at all.

They will simply be existing professions performed differently.

Employers May Need to Reinvent Internships

Internships could become especially important.

If businesses hire fewer traditional junior employees, internships, apprenticeships and project-based work could become alternative ways for young people to acquire professional experience.

But those programs will also need to evolve.

An internship based primarily on filing documents, preparing basic reports or entering information into spreadsheets makes less sense when AI can automate much of that work.

Future internships may need to emphasize:

  • Using AI to solve actual business problems
  • Managing projects
  • Communicating with customers and colleagues
  • Evaluating AI-generated information
  • Developing industry knowledge
  • Working collaboratively
  • Making decisions and presenting recommendations

The objective should no longer be simply giving young workers tasks.

It should be teaching them how professionals think.

Education Will Have to Adapt Too

Colleges and universities face the same challenge.

Students preparing for careers in accounting, marketing, finance, healthcare, human resources, engineering and other fields increasingly need to understand how AI is changing those professions.

Simply banning AI from the classroom doesn't prepare students for workplaces where employers may expect them to use it.

Education will increasingly need to teach students how to use AI responsibly while still developing independent reasoning, writing, research and analytical abilities.

Graduates need to know how to operate without AI—and how to become dramatically more productive with it.

The New Entry-Level Employee

The traditional definition of an entry-level worker was largely based on experience.

The new definition may increasingly be based on capability.

A young professional entering the workforce with little formal experience but strong industry knowledge, communication skills and the ability to effectively use AI could potentially produce work that once required a more experienced employee.

That creates a potentially powerful opportunity for ambitious young workers.

But it also creates a warning.

Ignoring AI could become a significant career disadvantage.

The First Rung Isn't Disappearing—It's Moving Higher

The biggest employment story surrounding AI may not ultimately be massive numbers of workers suddenly losing their jobs.

A quieter transformation may prove just as important.

The first rung of the career ladder is moving.

Routine work that once allowed young employees to enter organizations is increasingly being automated. At the same time, AI is giving those same young workers capabilities previous generations never possessed at the beginning of their careers.

The challenge for employers will be creating pathways that continue developing tomorrow's experienced professionals.

The challenge for educators will be preparing students for jobs that are changing faster than traditional curricula.

And the challenge for young workers will be demonstrating something increasingly valuable:

Not simply that they can do the work—but that they can use artificial intelligence, human judgment and creativity together to do the work better.
